This paper investigates the effect of tenure (length of employment with currentemployer) on psychological contracts as employees perceive, using empirical methodsthrough data from 3,789 employees in a Japanese pharmaceutical company. Resultsshow that psychological contracts measured by the strength of obligation decreasedincrementally over time. The paper suggests that employees’ perceived obligations canchange discontinuously. Events such as promotions bring reconfirmation ofpsychological contracts and increase perceived obligations discontinuously. Althoughemployees’ perceived obligations can decrease over time, it can increase throughemployer’s intervention. Implications for managing an employee–organizationrelationship and perspectives on future research are discussed.
