Note (General): 従来、組織コミットメントはマネジメント上の重要なテーマとして取り上げられてきており、組織コミットメントが高いと離職や転職をしにくいという側面と、組織の価値観や判断基準を同一化しそれに沿った行動をとるという側面があると考えられてきた。一般的には、組織的コミットメントが高いことはポジティブに捉えられるが、組織変革やイノベーションが重要視される場合には組織コミットメントの高さが変化を忌避・阻害するものとしてネガティブに取り扱われる場合もある。本研究では、従来の組織コミットメントを構成すると考えられてきた情緒的コミットメントや功利的コミットメントとは別に「組織を背負う意識」という概念が存在するではないだろうかと想定した。それは組織がよい方向に行くと信じる上での組織改革行動や、組織に対する積極的な発言や、コアメンバーとして組織の重要な責任を引き受ける覚悟などにつながる新たな組織と従業員との関係性を意味する概念として捉えることができると考え、その存在を検証しようとした。Ｘ社（総合化学メーカー）の従業員132 を対象にサーベイ調査を実施し、その結果を分析したところ、「組織を背負う意識」は情緒的コミットメントと弁別することは出来なかったが、功利的コミットメントとは別の概念であることが確認された。また「組織を背負う意識」を包含するより広義の情緒的コミットメントは積極的な発言を促進すること、キャリア・ホープや上司からの支援によって規定されることが確認できた。
