本稿では、企業のマイクロデータを利用して、新規学卒採用と中途採用の決定要因を分析する。人的資本理論に基づくと、企業特殊スキルを労働者に身につけさせようとする企業は、中途採用よりも新規学卒者の採用を重視すると考えられる。そこで本稿では、企業の訓練制度と人的資本投資の企業特殊性を尋ねたアンケート調査を用いることで、そのような仮説を直接検証することを試みた。主要な結果は以下の通りである。第1に、企業特殊的な訓練を行うための制度が整備されている企業においては、中途採用よりも新卒採用を重視する傾向がある。第2に、将来の業績予想の好転は、中途採用よりも新卒採用を活発化させる。第3に、従業員に対する訓練投資量(一人当たり)の変化は、新卒採用者数の変化や企業業績の動向とプラスの相関を持つ。これらの結果は、日本企業の採用行動が人的資本理論と整合的であることを示している。
