• Note (General): type:text; 組織のアイデンティティ・マネジメント・ワークの重要性が指摘されているにもかかわらず、そのダイナミズムを説明する有力な理論的枠組みは現状ほとんどない。組織アイデンティティは組織とは何かの一番本質を反映しているものの、常に様々なチャレンジに直面している。これに対して、組織が自ら行うアイデンティティの積極的な自己主張の重要性が指摘された。このように組織は自ら理念を公開し、自分のアイデンティティの中核に据えようと努力するなどの組織のアイデンティティ・マネジメント・ワークを行う。 今年度の研究は、組織アイデンティティの中核である「理念」に着目し、組織が異なる発展ステージにおいてアイデンティティ問題に直面する際に、どのように理念装置を発動させ自らのアイデンティティ形成の方向付けを行うかという理論モデルを提示した。組織アイデンティティの研究視座を踏まえて、組織の発展段階で直面するアイデンティティ欠如、アイデンティティ曖昧、アイデンティティ矛盾、アイデンティティ停滞とアイデンティティ喪失の五つの問題を整理した。さらに、これらのアイデンティティ脅威に対して、理念の策定と公開、再解釈または精緻化、改定または刷新など、装置の起動がいかにアイデンティティ問題の解決の糸口に繋がるかを分析した。最後に、理念装置を中心とした組織アイデンティティ・マネジメントのモデルを提示し、アイデンティティ主張の導出、アイデンティティ変化の促進、アイデンティティ危機の顕在化とアイデンティティ主張の正当化という四つのプロセスの関連性と、全体を通しての組織アイデンティティ・マネジメントのダイナミズムを明らかにした。 Although it has been pointed out the importance of organizational identity management, there has not yet been a persuasive framework to explain the underlying dynamism. Organizational identity reflects the essence of what the organization is, however, at the same time, it consistently faces with multiple challenges. In order to deal with these challenges, organizations tend to self-claim their identity actively and expect the understanding from internal and external stakeholders. As part of the effort, organizations release their mission and philosophy in attempt to make them the central core of the identity, which is regarded as the task of organizational identity management work. In this research, I focus on the mission and philosophy as the core of organizational identity, and furthermore, examine how organizations shape their organizational identity through the activation of mission and philosophy when facing with the identity challenges in course of different developmental stages. Drawing on organizational identity research perspective, I propose there are five identity crisis problems, i.e. organizational identity deficit, organizational identity ambiguity, organizational identity stagnation, organizational identity conflict and organizational identity lost. Also, while facing with these challenges, organizations active their mission and philosophy through making and releasing, reexplaining and elaborating, revising and renovating the contents when necessary, which serves as a cue for problem-solving. Finally, in this research, I propose a systematic model of mission-and-philosophy centered identity management. In this model, four processes involving identity claim, identity change, identity crisis salience and identity claim legitimacy are interlinked with each other and reveal the underlying dynamism of identity management.
