本研究を通して、日本における大学管理職・大学教員・大学職員の関係性やキャリアパスについて、設置者別に分析することができた。米国との比較調査を通して、大学経営に関する専門職性の新しい枠組が求められ、特に、国立大学や公立大学を例にした場合、法人化以前からの組織文化の転換が重要なファクターとなる。また、大学における組織開発（OD）を機能させるためには、大学構成員間の関係性の諸課題に焦点を当てながら、組織的対話の場づくりを行う有効性を提示した。
This study clarifies the relationship between administrator, academic staff and non-academic staff, and the career path of them according to each sector of Japanese universities. The comparative study of Japan and the United States suggests the necessity of new framework for university professions and a paradigm shift of organizational culture before incorporation of national and public universities. Focusing on various conflicts of relationship between members, the opportunities for organizational dialogue is very useful to cultivate organizational development in universities.
