研究成果の概要 (和文) : 組織において変革をもたらす人材がいかに育成されうるのかについて、個人の組織適応(社会化)の観点から探求した。若手従業員個人の役割レベルでの変革に注目した結果、(1)社会化戦術の作用は従来の仮説に反して見られず、(2)むしろ社会化過程で学習された知識の内容(とりわけ自己イメージ)が作用しうること、(3)組織文化の内容は必ずしも重要ではない可能性があること、(4)所与の個人特性として自己効力感に注目すべきこと等が示された。
研究成果の概要 (英文) : This study explored how the talented young people who cause role innovations in organizations could be cultivated on the perspective of organizational adaptation (in other words, organizational socialization). The results suggested : (1) organizational socialization tactics had no influence on the role of innovative behaviors against the previous accepted hypotheses ; (2) learned knowledge during the process of organizational socialization could have effects ; (3) organizational culture could have little influence on the behaviors ; and (4) self-efficacy as a given individual trait had the probability to cause the behaviors.
