Examing the Relationship between Psychological Contract Fufillment and its Consequences : A Study of Large Scale Longitudinal Research

In this paper we examine fulfillment of psychological contracts and itsconsequences. Although many researches concerning psychological contractfulfillment have been ac cumulated, they adopted approaches that areconceptually and me thodologically limited. And unfortunately, recent studiesthat intend to ove r come such problems also have limitations. Although formerand latter adopted differenet approaches, their insistences are the same-employees are concerned with primarily with degree of the employers’fulfillment; expectations may matter little. Such findings suggest thatpsychological contracts construct might have only little utility. Usinglongitudinal data and polynomial regression analysis, we manipulatedexpectation and fulfillment separately to examine the unique role of them. Ourresults indicated that employees’ attitude toward their employer depend on bothfulfillment and expectation. It means that relationships between fulfillment andemloyee’s attitude are more complex than existing researches. And more, theseresults suggest psychological contracts construct have unique explanativepower toward employees’ attitudes.
